Last week, I had my final interview with a major U.S. crypto exchange focused on dev platforms and Layer 2s. The talent lead gave me great feedback and said I knew the space deeper than most recruiters. That stuck with me. Because that’s the difference between hiring in Web3 and just running a LinkedIn search. But here’s where it got weird. They gave me a sourcing task: Find a Smart Contract Engineer with Go experience. Easy enough, right? So I did what I always do—I went directly to where the talent is. •Scanned GitHub repos tied to their L2. •Dug into forks, commits, and protocol-level contributions. •Identified a Go dev who’d already worked on infra and protocol design. Seemed like a perfect fit. Someone already aligned with their tech stack, already building in their space. But because her title didn’t say ā€œSmart Contract Engineer,ā€ it didn’t count. That’s when I realized they weren’t looking for someone who understands talent—they were looking for someone who scrapes profiles. Old-School Recruiting vs. Web3 Recruiting A lot of companies still run hiring the way they did 10 years ago. Scrape LinkedIn, pull a list from GitHub, dump it into Gem, and push it into an ATS. That’s not sourcing, that’s guessing. It’s a lazy, manual, and outdated approach when we have actual data, AI-driven talent tools, and real insight into where engineers are building. Meanwhile, real Web3 hiring isn’t just scanning profiles—it’s knowing where people work, how ecosystems move, and how to find builders before they even raise their hands. That’s how I’ve successfully hired 100+ engineers, cryptographers, researchers, and product leaders across Ethereum’s Layer 2 ecosystem. It’s why I go beyond LinkedIn and GitHub profiles and into: āœ… Ethereum research forums, governance discussions, and hackathons. āœ… Protocol development contributions (EIPs, Layer 2 forks, open-source commits). āœ… DAOs, ecosystem jobs boards, and Web3-native talent pools. Because in Web3, the best engineers don’t always have a title that matches the job description—but their work speaks for itself. Why This Approach Wins This whole experience reminded me of one thing: Some companies don’t actually care about hiring the best talent—they just want to tick a box and move on. Big exchanges and corporate structures? They optimize for speed, not depth. They don’t want someone who actually understands the space. They want someone who can copy-paste job titles and hope the match is close enough. That’s not me. I’m not here to scrape profiles and hope for the best. I’m not here to blindly push people into an ATS without knowing if they fit. I’m not here to play the volume game when precision and deep ecosystem knowledge get better results. I’m here to find the right people, where they actually build, and connect them to projects that matter. What I’m Taking From This: - Web3 hiring is about understanding talent—not just filtering it. - If you rely on LinkedIn filters, you’re already behind. - Next time, I’ll give them what they want first but I won’t stop knowing what actually works. They wanted a straight line. I gave them a map. That’s on me. But I’ll never recruit like it’s 2017 when we have the tools, data, and ecosystem knowledge to do it better.
